The Influence of Digital Leadership, Employee Engagement, and Organizational Support on the Performance of Healthcare Workers in Hospitals

Abstract


Digital transformation in healthcare requires hospitals not only to adopt technology but also to strengthen leadership capacity, healthcare worker engagement, and organizational support to achieve optimal service performance. This study aims to analyze the influence of Digital Leadership, Employee Engagement, and Organizational Support on the performance of healthcare workers in hospitals. A quantitative approach with a cross-sectional design was employed. The study involved 200 healthcare workers selected based on established inclusion criteria. Data were collected using Likert-scale questionnaires and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM). Model evaluation encompassed convergent validity, discriminant validity, construct reliability, the coefficient of determination (R²), effect size, predictive relevance, and hypothesis testing via bootstrapping. The results indicate that Digital Leadership has a positive and significant effect on healthcare worker performance (β = 0.218; p < 0.001). Employee Engagement exerts a positive and significant influence, representing the strongest effect (β = 0.421; p < 0.001), while Organizational Support also shows a positive and significant impact (β = 0.287; p < 0.001). Collectively, these three variables explain 68.4% of the variance in healthcare worker performance (R² = 0.684). These findings demonstrate that enhancing performance in the digital transformation era requires adaptive digital leadership, high levels of employee engagement, and sustained organizational support. The study offers implications for hospital management in designing digital-based human resource development strategies
